What to do now if you want to job search in January

What to do now if you want to job search in JanuaryWhat to do now if you want to job search in JanuaryOnce the ball drops and the confetti has been swept away, many people consider the departure of a New Year as an invitation to give every aspect of their life a critical eye. From a long-term relationship that should have ended seasons ago to accepting the undeniable number on the scale, January 1 leid only presents a sense of fresh, but an opportunity to transform whatever is not quite right. If your current pain point is your career - whether youre in an unfulfilling gig, youre not compensated for your value or youre ready for the next step - beginning the job search in January is a smart move.As career expert Jill Tipograph explains, throughout the year there are lulls in the speed at which recruiting and selection decisions occur. Hiring kollektivs thin out during the holidays, key managers take time off at the end of August, and then during the mid-November to end of December high travel weeks, she explains. After everyone returns from the end of year holiday season, its back to business. Organizations will often make announcements regarding new leadership in key roles, announce recently promoted colleagues and unveil new organizational structures. But instead of brushing up your resume and reaching out to contacts starting in January, its actually far mora strategic to cue up all of your ducks now to be in the best position to apply once the year begins. Even though the last quarter is typically a stressful, congested time, experts remind job seekers there is plenty of homework required to put your best foot forward. Here, ideas to prepare yourself for the endless flood of applications coming your way sooner than you think.Update your resume and LinkedIn profileYou scroll through Facebook and Instagram a few dozen times a day, but how much of your attention span is allocated to the social media networking app dedicated to your career? Likely, barely a f raction of your free time. Career and branding expert Wendi Weiner says this is a mistake, considering more than 94 percent of recruiters are sourcing out potential job candidates on LinkedIn.You must have an optimized LinkedIn profile in order to have a successful job search in the digital age. LinkedIn is the number one source for creating a powerful digital footprint that effectively brands you for your expertise in your respective industry, she continues.Once you have updated your profile to brag about your progress, advancements, and achievements, make sure you have the resume to match it. After all, once your digital record is impressive, the leads will start rolling in, and you dont want to waste any time sending over your resume when it is requested. Remember It is always recommended to ask a few trusted wordsmiths to look over your resume to omit any typos, grammar mistakes or confusing sentences. If you dont have a pal like this on your roster, invest in a resume editor to give it the eagle eyes.Keep your resume focused on results and achievements and less focused on job responsibilities, Weiner adds.Enlist a buddy to keep you accountableMuch like losing weight, maintaining a fitness routine or resisting bread, having a buddy to ensure youre honest can be an impactful tactic when youre job searching. As career expert Joy Altimare recommends, find someone who perhaps is also unhappy with their current set-up and create a tag-team approach to applying. They can send you openings that fit your interests, look over your resume and regularly check in to make sure youre pacing toward your goals.Master skillsTake a quick glance at all of the skills you claim on your resume. While, sure, at some point, you could execute each of these reasonably-well, now that youve been in the same job for a while, there are likely some lingering proficiencies that could use a touch-up. Tipograph recommends not only addressing hard skills, but the soft ones, too has a diffic ult manager impacted your confidence? Are you anxious about leading meetings? Now is the time to practice, refresh - and repeat.Get ahead of their needs so you can present yourself as having these, she shares. One way of doing this is taking a look at job openings so you can see exactly what your potential new employer is looking for. And ignite your network, who may have insider info in these areas specific to various industries or corporations, Tipograph says. And hey, since the weather outside is becoming increasingly more frightful, she recommends taking online or continuing education or boot camps to up your skills in targeted areas, or certifications in some can demonstrate mastery to prospective employers.Research companiesIf this isnt your first rodeo in applying for jobs or youre in no rush to leave unless it is the right opening, Weiner recommends dreaming a bit. How so? Consider the companies whose mission statement, culture and structure best matches your passions and in terests. Then, research for not only lingering gigs you could apply for, but holes within their team you could pitch and fulfill.Make sure you have a targeted list of companies you are interested in applying to. Create a spreadsheet that focuses on these target companies, target key players at these companies, and begin to keep track of when you reach out to them, she suggests.Plan out your interview wardrobeMidway through January, you finally get a call a job that excites you. Your resume is polished, your interview questions are practiced and seamless but you have nothing to wear. Dressing for your first meeting with a promising team can be a stressful decision that can potentially distract you from prepping effectively and efficiently. Take advantage of holiday specials and stock up on clothes that make you feel your best.Start looking for a black or dark grey suit that would be a staple for your closet. There are lots of good sales happening around Veterans Day and Black Friday. Take up the opportunity to plan out the interviewing wardrobe, and potential new work clothes, she explains.Review your PTO and benefitsWhen youre ready to make moves, you should also be prepared to bargain for a better deal than youre currently earning at your current job. And no, we dont just mean your salary, but your paid time off, your benefits, your past reviews and more. Weiner explains since some employers allow you to cash out any leftover PTO, you can use that to your advantage when you give your resignation. If youre the sole provider of your individual insurance or your familys, understanding when your plan will end as you prepare to switch gigs will make sure youre in the best health situation. Studying up on this information also makes it easier to ask for more vacation days and better insurance when you receive an offer letter.Set up coffee meetingsNow is the time to put feelers out to your ideal list of startups or full-fledged companies to join. As Tipograph says, i t can take several months to finally get in front of someone, so it is never too early to start the process.Ensure you are flexible in your approach when asking for time to connect and discuss options. Be available when they are to follow up and if they cant follow up with you, ask if they know of others who it would make sense for you to get to know, she explains. And though you might receive a few brush-offs before you finally earn an invitation, but hold steady. When someone says, in November, We dont have anything right now, do not lose faith. Your efforts are essentially planting seeds for things that can arise in the New Year, Tipograph says.

Is Your Resume the Definition of Insanity

Is Your Resume the Definition of InsanityIs Your Resume the Definition of Insanity2Splash Rsums, a personal branding studio that is out to change the way people look at rsums, and shes also a member. When Albert Einstein allegedly said that insanity is doing the same thing over and over again and expecting different results, he probably wasnt talking about your rsum. But isnt that exactly what most of us do? We submit the same dull, dreary rsum to employer after employer expecting to eventually hit the bulls eye and land the job of our dreams. That sounds like insanity.Youve written and rewritten your rsum, and youve held a microscope to each and every word. But thats leid enough these days. The explosion of social media and websites like Pinterest, Instagram and Etsy are examples of how our communication has evolved into a more visual style. We use pictures to tell our stories and sell our products, and its very effective.I often remind my clients that their rsums are marketing docum ents, not just lists of accomplishments and skills. And the purpose of a rsum, like any other marketing effort, is to sell something and position yourself in front of the hiring manager for an interview. In this case its you and your skills. So, go sell yourselfI also suggest that job seekers challenge the assumption that rsums must adhere to a certain set of rules. Says who?Instead of doing the same thing that everyone else is doing- over and over again- grab this opportunity to showcase your innovative, creative thinking with a unique rsum that reflects your personality. If you choose not to hire a professional, how can you make your rsum more creative on your own? Here are a few suggestions to make your resume more creativeAdd small, appropriate imagesUse untraditional, yet readable fonts. (A favorite is Garamond)Try switching your layout from horizontal to verticalAdd swatches of colorEarlier this month, I read a blog post on about a successful job search using a creative rsum. I was so excited And this is not an isolated case. There are many examples of job seekers using creativity to guide their rsum design. Our work is a huge part of our identity, especially in certain cultures. Working on rsums can be an emotional experience for both the rsum writer and client. I once heard of a colleague who gave her client this advice a rsum is not a career obituary. This is so true Use your rsum as a set of talking points to sell yourself in the interview.Certain fields may be known for conservatism and conformity. But, there are firms and interviewers looking for fresh talent and new ideas. What better way to stand out from the crowd than with an exciting rsum?If something works, stick with it. But if its not working? Change the method, and youll be sold to your ideal organization or firm in no time.

Its Okay to Look for Work Outside Your Field of StudyNo one told me this, but I learned it quickly in my career It is okay to pursue a job that you didnt specifically go to school to study. I was a nursing major, but needed a part-time job while I was in school. My temp position at a tech company, Edgenet, seemed like a strange job to accept at the time. But I loved the company, the people, and the work there so much that 11 years later Im still with the firm. Because of that experience, I encourage young job seekers notlagelage to fixate on the perfect position you think you need now the one you went to school for. Instead, consider the type of organization you want to work for and the kind of environment you want to work in. Do you thrive in a fast-paced office? Do you like structure? Do you want a close-knit community? If you find the right environment, the right job will come. Also, the saying Its not what you know, its who you know is an adage for a reason. I wouldnt have known about the position at Edgenet while in school if I didnt have a connection who pointed me to the opening. Network as early and as often as you possibly can.- Dana Becker, Edgenet 2. You Dont Have to Settle for Your First Job OfferIt is really exc iting to receive an offer, but you have to be realistic with yourself. You dont have to absolutely love every part of your first job, but its important to understand that you will spend most of your week there. When you didnt like a class you were taking in college, you could drop it in the first few weeks with no consequences. With your first job, you have to feel confident that you can manage a full day of doing this job five days a week. I have seen many friends realize the job they committed to was making them miserable. Many of them werent even able to make it through a full year at their first jobs. But they accepted the jobs because it was convenient and helped lower the stress of graduating. Really take the time to think about whether or not the job youve been offered is the right fit for you. Trust me, working somewhere that you dont dread going to every day is worth waiting for.- Emily Hagen, Hub Recruiting Mark SaysFind a way to do something anything that you truly enjo y and that might pave the way to another career or job. Consider doing something you would love to do but never thought you could and then volunteer to learn more about it.3. Experience Is EverythingEven though spending your time watching Netflix eight hours a day in college sounds like fun, youre wasting your time and life away. If I could tell my freshman self anything, it would be to get involved in the community. Find a ohne gewinnerzielungsabsicht you can spend your time with and build your professionalism, even if its not related to your field. Who knows you might change your major or career path like I did. - Josh Trecartin, Red Branch Media 4. College Life Is Not the Same as Work LifeJumping into work life from college life was like stepping into a cold shower it woke me up. The daily routine of going to class, doing homework, and goofing off with the bros in between classes was nowhere near real life. Professors didnt often describe what it was actually like to do real work at a real job. Now, I realize that when you go to work, you are expected to focus and be productive and engaged instead of sitting around doodling and acting like you are paying attention. You are in one place, working on one thing for an extended amount of time, rather than constantly moving around, doing different things. There is a lot more satisfaction in real work.- John Lewis, Red Branch Media Mark SaysIf you are someone who has been able to succeed or at least get by without preparing, youre not likely to change until you get that wake-up call. Maybe it will take getting fired or missing out on a great opportunity. But sooner or later, you realize that your persona, chutzpah, bravado, and bravura arent enough.5. Dont Rely Solely on Advertised PositionsPositions posted on employment websites and various career centers are convenient and easily accessible to job seekers. But thats the schwierigkeit They are accessible to everyone. Hundreds of resumes flood the inboxes of HR departments that utilize online posting methods, so the chance of your resume actually catching the eye of the hiring manager is slim. On the flip side, the amount of open positions never posted online is staggering but why are so many never publicly promoted? In short, managers want to either hire from within or talk to someone that has been referred. Think about this in dating terms Are you more likely to trust someone you meet on Tinder, the ever-so-promising dating app, or someone you meet through one of your close friends? The secret to finding these positions lies within your network. Leverage your connections with people you have worked with in the past as well as family, friends, and others who arent necessarily part of your professional network. Another strategy with surprising success? Reach out to companies that capture your interest to learn more about them. Setting up informational interviews will give you not only the opportunity to meet with some important executi ves, but also the chance to express your career goals and ask about the industry. While the people you meet through these interviews may not be hiring, they know others in the industry who might be - Katie Bassett

3 essential leadership skills for setting the tone for any meeting

3 essential leadership skills for setting the tone for any meeting 3 essential leadership skills for setting the tone for any meeting What you say and do matters AND how you show up is what truly creates your impact. You have a meeting coming up. It may be a one-to-one, a team meeting, an interview, a talk, or a chat with your teen, and it may be in person, on the road, over pixels 3,000 miles away, or on your screen.Whatever the case, it matters.Follow Ladders on Flipboard!Follow Laddersรข€™ magazines on Flipboard covering Happiness, Productivity, Job Satisfaction, Neuroscience, and more! You want to have an impact. You want to show up well. And you want to influence whomever youรข€™re meeting with in a way that helps you create connection and gets you your desired outcome. Whether that outcome is landing the new client, the new role, inspiring your team to crush it on this next project, or getting your kid to listen to you because they want to versus have to, the stakes are high. One of the greatest things youรข€™ve got going for you in your leadership toolkit is this: You get to set the tone. Your presence IS your im pact and whether youรข€™re leading this meeting or attending it, how you show up - and the intentions, energy, and presence (your รข€œIEPรข€) - you รข€œbringรข€ to it will influence how well people respond to you, how good you feel, and ultimately the end result. There are three things you can do before any meeting, conversation, or project to support you in setting the tone as optimally as possible. These three things are a choice, they donรข€™t take a lot of time or effort, and they have tremendous ROI not only at work but in the rest of your life as well if you so choose. What are they? 1) Take excellent care of yourself, 2) set yourself up to be wildly and powerfully present, and, 3) set your intentions for impact.1. Take excellent care of yourselfWhile self-care is often taken for granted or postponed when weรข€™re pinched for time, it actually creates more time, space, and energy when we do it well. (Even a little bit.)Self-care is a leadership skill. The better resourced we are a s leaders, the more thoughtful, intentional, and present we can be with those we lead. Much like the directions we receive on an airplane to รข€œput our own oxygen mask on firstรข€ if needed (so we can help those around us), when we practice exquisite self-care we can better serve and lead others. Donรข€™t have time to meditate or go for a run or workout or eat that gorgeously clean breakfast? No worries, what are the littlest things you can do?Pay attention to the food you put in your body, your hydration levels, sleep, the quality of your self-talk, and your รข€œmeรข€ time. Iรข€™ve found รข€œself-careรข€ does not require grand gestures - some of the most powerful forms happen in the little moments. For example, make the healthiest choice, bring your water with you, go to bed twenty minutes earlier the night before your meeting, talk nice to yourself about what youรข€™re up to (versus beating yourself up), and find five minutes (or even one!) for yourself to get quiet, present, centered , and ready beforehand. The amount of space and time we can create, when weรข€™re fully resourced and proactive, saves a ton of energy and time in cleaning up the messes we might make when weรข€™re exhausted and reactive. Walking into our engagement in this state makes for a much more pleasurable and productive meeting and unlocks greater potential for impact.2. Set yourself up to be powerfully presentBefore you even walk into your meeting or get on your call, do whatever you need to do to help you stay present with whomever youรข€™re about to be with. Turn off your phone, let people know youรข€™ll be unavailable for a bit, put an OOO on your email (so youรข€™re not mentally feeling the pressure of not responding to people) - whatever it takes to free your focus and be fully รข€œthere.รข€Then, itรข€™s go-time: Take a breath, get centered, set your intention for how you want to feel and show up, and be in this moment. Presence is a decision. The minute we realize weรข€™re not present, we hav e a choice: get present and be here now, or get overwhelmed and join the swirl. Bonus, not only does presence create more trust and credibility for YOU - itรข€™s contagious; presence begets more presence.Set the tone; your people will meet you there.3. Set your intentions for impactOur intentions can make or break our effectiveness and often take us well beyond what we thought originally possible. They keep us focused รข€" if done well they inspire รข€" and they also honor the human beings we lead.Youรข€™re about to head into a meeting to spend a part of your life force, time, and energy together - five minutes or five hours, make it count. What are your intended outcomes? What do you want to walk away with? How do you want to feel? How do you want them to feel? What does success look like? For a framework (IEP Method ®) on how to create a profoundly effective and intentional impact, there are some resources shared below. When your intentions are clear, your energy is clean, and youรข€ ™re present - you have the foundation for creating intentional positive impact and life-giving results.Show up, set the tone, and get after it.Learn more about leveraging three areas of leadership for optimizing presence and impact in the books Contagious Culture: Show Up, Set the Tone, and Intentionally Create an Organization that Thrives (McGraw-Hill, 2015) and Contagious You: Unlock Your Power to Influence, Lead, and Create the Impact You Want (McGraw-Hill, Fall 2019). Why the evening might be the best time of day to exercise

Why the evening might be the best time of day to exercise Why the evening might be the best time of day to exercise Can we hack into the biological clock that helps dictate our sleep cycles to get more out of our exercise routine?Weรข€™re not there just yet, but recent research is shining new light on the interplay between the bodyรข€™s circadian rhythm and physical exertion.Follow Ladders on Flipboard!Follow Laddersรข€™ magazines on Flipboard covering Happiness, Productivity, Job Satisfaction, Neuroscience, and more!A pair of studies  published  in the journal Cell Metabolism concludes that thereรข€™s a significant link between the time of day and the benefits of exercise.รข€œWe were expecting exercise, just like other forms of modification of our physiology, would be more beneficial, or have a stronger impact, at different times of day and night,รข€  Paolo Sassone-Corsi, PhD, director of the Center for Epigenetics and Metabolism at the University of California Irvine and senior author of one of the papers, told Healthline.รข€œWe just didnรข€™t know when, and the simple fact that we did this demonstrate s that the clock itself is rewired, or reprogrammed, by exercise in different ways - whether you do that during the day or during the night. We were expecting it, but this has never been done before,รข€ Sassone-Corsi explained. The two studies looked at lab mice, along with 12 humans. Mice are nocturnal and seemed to get the most benefit from exercising toward the end of their active time - รข€œmouse evening,รข€ in other words.Humans, meanwhile, are diurnal, meaning theyรข€™re active during the day. However, similar results were found between people and mice in the study.Itรข€™s too early to definitively say what time of day is best for effective exercise, but the research does help flesh out how circadian rhythms affect the body.Body changes throughout the dayItรข€™s long been understood that the human body undergoes hormonal changes throughout the course of a circadian cycle.รข€œWe know a lot of things that do change from hour to hour. Some hormones change reliably. Everybody has a bu ilt-in body clock,รข€ Dr.  Steven Feinsilver, director of sleep medicine at Lenox Hill Hospital in New York, told Healthline.รข€œIt affects a lot more than just sleep. Lots of hormones change by the clock. Growth hormone is produced in the middle of the night while cortisol is produced in the early morning,รข€ he said.Based off this, Feinsilver says it makes sense that certain times of day might work better than others for meeting specific exercise goals.Still, exercising at times the body is unaccustomed to has the potential to disrupt the bodyรข€™s natural rhythms.รข€œA lot of people generally find it difficult to do vigorous aerobic exercise in the evenings and go to sleep,รข€ said Feinsilver. รข€œMight be a great time to exercise in terms of burning calories, but it might be hard to fall asleep after that. Not for everybody, but for a lot of people.รข€Circadian clock could affect athletesA 2018  study  on National Football League (NFL) athletes dovetails with these two more recent s tudies.Data suggests that NFL teams tend to play better during night games (starting at 8 or 9 p.m.) than they do in day games (starting at 1 or 4 p.m.), likely due to circadian rhythms. There are complicating factors - notably, frequent travel and time zone changes. But the preliminary findings would appear to fall in line with data suggesting that early evening is the best time for effective exercise.Make your rhythms work for youHumans are naturally diurnal, but many people donรข€™t rise with the sun and go to sleep at night, due to shift work or general sleeplessness. When it comes to establishing a good sleep pattern - even for shift workers who sleep during the day - the best bet is to utilize the bodyรข€™s natural reaction to light.รข€œWhen you want to wake up at night, find any light you can to put on, or even park yourself in front of a light box to produce full spectrum light for maybe 20 minutes or so,รข€ advises Feinsilver. รข€œAnd if youรข€™re driving home from work in the m orning, wear the darkest sunglasses you can find. If youรข€™re trying to get to sleep in the morning, you donรข€™t want any light, so you need a very dark bedroom.รข€It also helps to get the body moving once you get out of bed.รข€œPeople who arenรข€™t sleeping very well should take the time to wake up in the morning, get exposed to light, and exercise,รข€ said Feinsilver. รข€œFor most people, we tell them to get up, get out of bed, and walk outside. Thatรข€™s a natural way to wake people up.รข€It can be tough maintaining good sleep hygiene. But setting a consistent time to wake up in the morning - no matter how badly you slept the night before - is one way to improve sleep hygiene.รข€œNobody can keep a perfect schedule. But the closer you can get to that, the better,รข€ said Feinsilver. รข€œRule number one is that if your sleep is OK, you can do whatever you want. Nobody has to follow all the rules, necessarily. But if youรข€™re not sleeping well, go back to the basic rules for sleep.รข€Fo llowing these rules isnรข€™t always easy - particularly when a Netflix binge occupies you long into the night. But the rewards are self-evident.รข€œYouรข€™ll feel better, sleep better,รข€ said Feinsilver. รข€œSleep is a biological drive. If you donรข€™t mess it up, it tends to work. But we mess it up all the time, and the major way we mess up is not keeping a consistent schedule.รข€As researchers tease out more details about the bodyรข€™s circadian rhythms, more data will be added to the existing body of knowledge.Sassone-Corsi says he and his colleagues intend to continue delving into circadian rhythms, with the next study incorporating bloodwork.รข€œThe study we just discussed looks at what happens in the muscle,รข€ he said. รข€œBut the question is: what happens in other tissues? Is exercise having a similar or different type of effect in the fatty tissues, in the gut, in the brain? How much of that can we reveal by looking at the blood? This is what weรข€™re doing right now.รข€The bottom lineResearchers are finding more details on the connection between exercise efficiency and time of day. There isnรข€™t enough data to recommend exercising at one time or another, but researchers say evening might be the best time to get in your workout. They also say itรข€™s also important to recognize the role that circadian rhythms play in sleep hygiene. How to Talk About Your Salary in a Job Interview

How to Talk About Your Salary in a Job Interview How to Talk About Your Salary in a Job Interview Hiring managers often ask job candidates how much they make in their current position, which sets up a potentially awkward situation if an interviewee would rather not say. Applicants refusing to answer come off as uncooperative, but providing such information could hurt future earning potential. รข€œWhen it comes to extending an offer, companies are most comfortable using a benchmark for compensation and then applying a reasonable percentage increase above that benchmark to determine the actual dollars offered,รข€ says career coach Roy Cohen, author of The Wall Street Professionals Survival Guide. รข€œThe problem is that they may be working off of a number that doesnรข€™t reflect your real value out in the market. So if you have been underpaid and are looking to move to address this disparity, providing the hiring manager with your current salary and history will only serve to keep you below market.รข€ Acknowledging that use of previous pay as a baseline to determine a new hireรข€™s salary contributes to historically underpaid groups remaining stuck with lower wages, some states prohibit employers from inquiring about previous compensation. Many other companies voluntarily skip the question because they realize modern applicants- such as freelancers, consultants, people re-entering the workforce, career-changers, and part-timers- do not possess an easily translatable salary history. This trend offers little comfort, however, if youรข€™re still stuck in the hot seat, so prepare for the subject beforehand by thinking out how to deal with inquiries about your present salary. How to Talk About Your Salary in a Job Interview Know your worth. Research compensation before the interview. Such information helps judge where your current salary stands compared to what people in comparable positions with similar backgrounds earn. If there is an unfavorable discrepancy, you can draw attention to it if pressed to reveal your present earnings. Perhaps try something like, รข€œMy present salary is $X, but from my research, people with my background in this industry tend to fall in the $Y to $Z range, which is what Iรข€™m seeking.รข€ Redirect the conversation. Instead of a flat-out refusal to answer, consider gently approaching the issue of compensation from an alternate angle. รข€œIf they push you to reveal a number, it is acceptable to share your expected salary instead,รข€ says job search strategist Sarah Johnston, founder of the  Briefcase Coach. She notes that you even could try getting more information from the interviewer before stating any numbers by pivoting back with something like, รข€œDo you mind if I ask you a question, if itรข€™s not too sensitive? What is the salary range for the role?รข€ Knowing this information gives you the framework for your response. Postpone answering the question. Lastly, you can try to hold off on answering until later in the interview. The hiring manager may not return to the question, or at least youรข€™ll buy time. Cohen suggests trying this statement as a way of politely delaying your response: รข€œI was expecting that you would need to know either my compensation history or my expectations. Im happy to provide that information, but hopefully we can hold off for the time being. Right now, Im thinking whats most important is the role and my potential to add value immediately. Ive done my homework. I know what these positions pay, and Ive also heard that you (the organization) are really fair.รข€ If still insistent, candidates may need to just give in. As Cohen notes, รข€œYou can always negotiate the terms and dollars when an offer is extended.  Hopefully, at that point theyll realize how valuable you are now and have the potential to be, and that youre worth far more than they initially thought.รข€ Want to talk through your job search and career questions with someone? proudly offers one-on-one online career coaching sessions where one of our experts will help you navigate your job search. What Managers Need to Know About Succession Planning

What Managers Need to Know About Succession Planning What Managers Need to Know About Succession Planning Succession planning is the  process whereby an organization ensures that employees are recruited and developed to fill each key role within the company. In this process, you ensure that you will never have a key role open for which another employee is not prepared. This is also significant as you develop your talent bench strength within your organization. Sure, you will have an occasional situation arise for which you are unprepared, but for the vast majority of employee movement, your succession plan is in place. You will have had a systematic process for preparing employees to fill key roles as they become vacant. Through your succession planning process, you recruit superior employees, develop their knowledge, skills, and abilities, and prepare them for advancement or promotion into ever more challenging roles in your organization. The preparation for the employees next role may also include transfers to different jobs or departments and on-the-job shadowing, so the employee has a chance to observe various jobs in action. Actively pursuing succession planning ensures that employees are constantly developed to fill each needed role in your organization. As your organization expands, loses key employees, provides promotional job opportunities and increases sales, your succession planning guarantees that you have employees on hand ready and waiting to fill the new roles. Who Needs Succession Planning? All organizations, no matter their size, need succession planning. While it is less likely that you will have potential successors for every role in a ten-person company, you can minimally cross-train. The cross-training ensures that employees are prepared to babysit the key job when the employee resigns. This keeps responsibilities from falling through the cracks. This will keep the mission on track if a key employee leaves. Its not as effective as having a fully trained employee, but that is not always possible for every role. How Do Companies Currently Do Succession Planning? Many companies have not introduced the concept of succession planning in their organizations. Others plan informally and verbally for succession for key roles. By this type of process, for example, Eric is identified as the strongest player on Marys team so he is likely to succeed Mary when she is promoted or leaves. In other conversations, senior leadership teams put forth the names of employees they believe are strong players with great potential in their organizations. This helps other senior leaders know who is available for potential promotion or reassignment when they are looking for an employee to fill a key role. The advantage of a more formalized system is that the organization exhibits more of a commitment to mentor and develop the employee so that he or she is ready to take over. In the above example of Eric taking over Marys role if she leaves or is promoted, developing his skills is a priority. Organizationally, it allows all managers to know who the key employees are in all areas of the organization. This allows them to consider strong players when any key role opens up. Advantages for Employers and Employees Effective succession planning brings advantages for both employers and employees and its definitely worth your time. Advantages for employees of succession planning include these: Employees who know that a next role awaits them receive a boost to self-esteem and self-respect. This enhances their efficacy and value as an employee.Knowing the organizations plans for your next potential opportunity- and that there is one- reinforces your desire for career development and career opportunities. This development is one of the areas that employees want most from their employer. You can identify the skills, experience, and development opportunities necessary to help the employee become prepared for progression when the next job opportunity turns up. The ability to work with their manager or supervisor to make sure that the employee has a career plan that moves him or her in the direction of their next opportunity. This person is key to an employees ability to get the experience and education needed for career progression. The employees value is shared with the rest of the organization so that if an opportunity comes up, the managers can consider the employee to fill the role. In an informal system, managers organization-wide may not know the value of the employee and his or her skills. (Even if the current manager has shared this information, in the world of busy, its tough to remember.) Advantages for employers of succession planning include these: You rely on staff to carry out the mission and the vision and to accomplish the goals of the organization. The loss of a key employee can undermine your  ability to accomplish these important objectives. You need prepared employees to step into roles as your company grows and expands its offerings and services. Or, your lack of developed employees will stymie your growth plans. The need to have replacement employees ready if you decide to promote employees or redesign your organization enables you to make necessary changes without being hampered by a lack of replacements. Knowledge about key, skilled, contributing employees is shared with managers organization-wide. This information allows managers to consider the widest number of candidates for any open job. It also emphasizes with your employees that your organization provides the career development opportunities they seek. The Baby Boomer generation is in the process of retiring. They are taking with them 30-40 years of knowledge, experience, working relationships, and information. You want to capture that knowledge before it walks out your door.   Effective, proactive succession planning leaves your organization well prepared for all contingencies. Successful succession planning builds bench strength. Develop Employees for Succession Planning To develop the employees you need for your succession plan, you can use such practices as lateral moves, assignment to special projects, team leadership roles, and both internal and external training and development opportunities. Through your succession planning process, you also retain superior employees because they appreciate the time, attention, and development that you are investing in them. Employees are motivated and engaged when they can see a career path for their continued growth and development. To effectively do succession planning in your organization, you must identify the organizationรข€™s long-term goals. You must hire superior staff. You need to identify and understand the developmental needs of your employees. You must ensure that all key employees understand their career paths and the roles they are being developed to fill. You need to focus resources on key employee retention. You need to be aware of employment trends in your area to know the roles you will have a difficult time filling externally.

ASME Briefing on Capitol Hill Highlights Cutting-Edge Lasers

ASME Briefing on Capitol Hill Highlights Cutting-Edge Lasers ASME Briefing on Capitol Hill Highlights Cutting-Edge Lasers ASME Briefing on Capitol Hill Highlights Cutting-Edge Lasers Jan. 12, 2018 Wim Leemans (far right) of Lawrence Berkeley National Laboratory, addresses the audience at the ASME Congressional Briefing, รข€œLasers for America: Driving Advancements in Science, National Security, Manufacturing, Health, and U.S. Competitiveness,รข€ on Dec 12. The other panelists taking part in the discussion were (left to right) Jim Kafka from Spectra-Physics, James Clayton of Varian Medical Systems, E. Michael Campbell of the University of Rochester, and moderator Gregory Quarles of the Optical Society. ASME recently convened a congressional staff briefing titled, Lasers for America: Driving Advancements in Science, National Security, Manufacturing, Health, and U.S. Competitiveness. The briefing, which was held Dec. 12, followed the release of a National Academies of Sciences (NAS) study, titled Opportunities in Intense Ultrafast Lasers: Reaching for the Brightest Light. The NAS study, which was conducted at the request of the Department of Energy, the Office of Naval Research and the Air Force Office of Scientific Research, evaluates the current state of high-intensity, ultrafast lasers and laser technologies, and assesses the value of future high-intensity laser science programs and facilities in the United States and around the world. U.S. investments in science and technology led to the development of the laser in 1960. Since then, the laser has become a ubiquitous tool across a broad range of applications. The laser is now used to perform cutting edge experiments at advanced particle accelerators, to aid in the development of advanced materials for national security applications, and to enable novel treatments to treat cancer and other medical conditions. Today, the worldwide laser market is valued at roughly $10.5 billion and growing annually. (Left to right) ASME Congressional Briefing panelists Wim Leemans, Jim Kafka, James Clayton and E. Michael Campbell, moderator Gregory Quarles, and Rep. Bill Foster (D-IL), who delivered opening remarks at the event. Another major breakthrough in laser technologies, again led by researchers in the United States, is the short-pulse, high-peak power laser. This new class of laser could have transformative applications with far reaching impact, including the development of small, compact particle accelerators that are a fraction of the length of contemporary accelerator systems, or powerful new specialized medical treatment and scanning capabilities. Despite the United States early lead in this technology, the country is at risk of losing its competitive advantage. According to the NAS study, countries in Europe and Asia are investing heavily in this foundational technology and plan to overtake the U.S. At the same time, U.S. federal investment in the research and development of high-peak power lasers has been declining significantly, leaving American researchers and companies vulnerable to international competition. ASME partnered with internationally recognized scientists and representatives from American industry for the Dec. 12 briefing to provide insights to policymakers on the current state of laser science and technology development. Goodbye Employee Performance Reviews -- Hello Better Communication

Goodbye Employee Performance Reviews -- Hello Better Communication Goodbye Employee Performance Reviews Hello Better Communication Goodbye Employee Performance Reviews Hello Better Communication DeZube How despised are employee performance reviews? A 2014 Human Capital Institute (HCI) study found it was the second most hated activity after firing people and few people think they work. Its no surprise, then, that companies have been ditching the dreaded annual performance review. In its place, theyre bringing managers, employees and team members together for weekly, monthly or quarterly performance conversations. The HCI survey shows organizations that develop and support managers as coaches and mentors (as opposed to judges) report greater financial success and satisfaction with the performance management process. But theres a catch. What if your managers and employees dont know how to effectively communicate? What if they fall short of identifying progress (or setbacks) based on clearly defined short and long-term personal and corporate goals? Heres how to foster a culture of performance that replaces annual reviews with strategic, candid and growth-centered communication. Train Managers First To successfully replace annual reviews with more frequent development-focused communications, managers must hone their communication skills. Theyll need to coach, give meaningful feedback and discuss career development, says HCI Vice President of Research Jenna Filipkowski. Coaching is a discipline, she says. You need to learn skills and techniques; its not commanding and directing people to do something. Its drawing potential and development and letting them do their best work, rather than giving everyone a set mandate to be successful. Provide managers with the resources they need to lead and coach. Without this foundation, your new communication strategy turns into all talk and no show. Online resources to develop coaching skills are plentiful. HCI offers courses and certifications and SHRM does in-person and online training. Massive Open Online Courses (MOOCs) are another option. What Makes Performance Feedback Good? On-the-fly performance feedback programs are common in Silicon Valley. Implementing one requires a huge paradigm shift in larger, more established corporate cultures. When youre growing as a company thats the best time to do that paradigm shift, says Gelena Sachs, Director of People Operations for Udemy for Business, a globally diversified company offering MOOCs including topics like coaching for performance. Whats the key? Show people that feedback is a tool to help upscale their skills, better understand themselves and measure the value of the work they produce. People shouldnt be afraid of giving or receiving feedback its a gift, she says. Without that feedback, you dont know what you dont know. Thats the area that gets brought to light for people, says Sachs. Communicate with Care Along with being honest, you have to care about the person youre giving feedback, says Kim Scott, CEO of Candor Inc. and author of Radical Candor: Be a Kickass Boss Without Losing Your Humanity. Radical candor gets measured not at your mouth, but at the other persons ear, Scott says. Scott recommends that you tailor the message in a way that suits the listeners personality. A manager who challenges an employee directly, but doesnt care personally, will come off as obnoxious and aggressive. Conversely, an overly empathetic manager who is unable to share negative feedback deprives his employee of the chance to learn and grow. The worst managers dont pass along genuine advice and only share feedback when its politically expedient for them. Theyre guilty of manipulative insincerity.Scott says that the best managers practice impromptu radical candor. When you see somebody do something fantastic in a meeting, speak up right then, she says. When someone screws up, tell the person in private immediately after the meeting. You have to have the presence of mind and emotional discipline to have that two-minute conversation. You have to be willing to be late to your next meeting or have slack time in your schedule, adds Scott. How to Retool your Performance Reviews Companies that successfully replaced annual reviews with more frequent performance conversations cited these characteristics to retool performance reviews: 1. Have a performance review system that collects and shares performance feedback from key stakeholders, includingmanagers, co-workers, customersand investors. 2. Encourage employees to take ownership of their careers by choosing development tracks or career paths and then decidewhat they need to achieve their goals, like classes, stretch assignments, or rotations in other areas of the company. 3. Managers who are trained to identify employee strengths and opportunities to improve and who cancoach for improved performanceand career guidance. 4. Corporate cultural support of candid conversations about whats working and what needs improvement among co-workers, bosses, and subordinates. 5. A way to measure employee performance against objective individual, team and/or position-related key performance indicators (KPIs). When ranked against others in the company, lower-ranked workers arent punished, as long as they meet their KPIs. These workers arecounseled into different positions if they continually fail to meet KPIs.
